Det visar forskning vid G\u00f6teborgs universitet som nu finns tillg\u00e4nglig i bokform p\u00e5 svenska.<\/strong><\/h2>\n\n\n\n<p><br>Det r\u00e5der brist p\u00e5 sjuksk\u00f6terskor p\u00e5 m\u00e5nga h\u00e5ll i Sverige och deras arbetsmilj\u00f6 har f\u00e5tt mycket uppm\u00e4rksamhet. I ett forskningsprojekt p\u00e5 Sahlgrenska akademin vid G\u00f6teborgs universitet ges nu svar p\u00e5 vad som f\u00e5r sjuksk\u00f6terskor att trivas och vilja stanna kvar p\u00e5 jobbet.<\/p>\n\n\n\n<p>Boken \u201dH\u00e4lsobringande sjukv\u00e5rd \u2013 f\u00f6r personal och patienter\u201d bygger p\u00e5 enk\u00e4ter till 140 v\u00e5rdenhetschefer och 1 800 sjuksk\u00f6terskor p\u00e5 sjukhus i tv\u00e5 olika regioner, samt djupintervjuer och fokusgruppsintervjuer. Ansvarig \u00e4r Marianne T\u00f6rner, forskare inom arbets- och milj\u00f6medicin p\u00e5 Institutionen f\u00f6r medicin.<\/p>\n\n\n\n<p>\u2013 Vi ville ta reda p\u00e5 om sjuksk\u00f6terskornas upplevelse av st\u00f6d fr\u00e5n organisationen p\u00e5verkade deras h\u00e4lsa, hur n\u00f6jda de var med arbetet och deras avsikt att stanna kvar i sin anst\u00e4llning. Vi ville ocks\u00e5 se om denna upplevelse p\u00e5verkade v\u00e5rdens effektivitet och patients\u00e4kerhet, s\u00e4ger hon.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" style=\"font-size:16px\"><strong>Viktigt bli sedd och uppskattad<\/strong><\/h3>\n\n\n\n<p>Projektet visar att sjuksk\u00f6terskor som k\u00e4nner att organisationen bryr sig om dem och uppskattar dem \u00e4r mindre stressade, mer effektiva, upplever jobbet som mer meningsfullt och \u00e4r mindre ben\u00e4gna att byta jobb. \u00adDet ger i sin tur positiva effekter som b\u00e4ttre teamarbete och \u00f6kad patients\u00e4kerhet.<\/p>\n\n\n\n<p>\u2013 Vi ser ocks\u00e5 att v\u00e5rdenhetscheferna \u00e4r centrala f\u00f6r att sjuksk\u00f6terskorna ska uppleva ett bra organisatoriskt st\u00f6d. Deras n\u00e4rvaro och tillg\u00e4nglighet f\u00f6r sin personal \u00e4r extremt viktig, s\u00e4ger Marianne T\u00f6rner.<\/p>\n\n\n\n<p>F\u00f6r att v\u00e5rdenhetschefer ska fungera bra beh\u00f6ver de ha kontor p\u00e5 sin v\u00e5rdenhet, h\u00f6g n\u00e4rvaro och synlighet i verksamheten. De beh\u00f6ver ocks\u00e5 ha m\u00f6jligheter att p\u00e5verka och st\u00f6d uppifr\u00e5n, rimlig administrativ arbetsb\u00f6rda och kontakt med en och samma HR-expert \u00f6ver l\u00e4ngre tid.<\/p>\n\n\n\n<p>\u2013 Ett bra st\u00f6d till v\u00e5rdenhetscheferna ger ringar p\u00e5 vattnet. Det p\u00e5verkar sjuksk\u00f6terskornas psykosociala arbetsmilj\u00f6 positivt, vilket i sin tur bidrar till \u00f6kad effektivitet och patients\u00e4kerhet.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" style=\"font-size:16px\"><strong>Minskar etisk stress<\/strong><\/h3>\n\n\n\n<p>Forskningen utg\u00e5r fr\u00e5n begreppet Perceived Organizational Support (POS), som syftar p\u00e5 medarbetarnas uppfattning om i vilken grad organisationen v\u00e4rdes\u00e4tter deras arbete och v\u00e4rnar deras v\u00e4lm\u00e5ende. Ju positivare uppfattning medarbetarna har, desto f\u00e4rre etiska v\u00e4rdekonflikter.<\/p>\n\n\n\n<p>Att inte kunna ge patienten b\u00e4sta m\u00f6jliga v\u00e5rd, och d\u00e4rmed g\u00e5 emot sina djupaste v\u00e4rderingar i jobbet, leder till etisk stress, som i sin tur kan leda till utbr\u00e4ndhet och en vilja att l\u00e4mna yrket. Sjuksk\u00f6terskor som k\u00e4nner att de har gott st\u00f6d fr\u00e5n chef, \u00f6vrig ledning och kollegor upplever f\u00e4rre etiska konflikter.<\/p>\n\n\n\n<p>\u2013 Vi ser att det \u00e4r viktigt att det finns en ideologisk samsyn kring v\u00e5rduppdraget i hela organisationen. Ideologisk samsyn inneb\u00e4r att man \u00e4r \u00f6verens om att patienternas behov \u00e4r \u00f6verordnade, snarare \u00e4n till exempel att h\u00e5lla nere k\u00f6tider eller att utf\u00f6ra tvingande administrativa uppgifter, s\u00e4ger Marianne T\u00f6rner.<\/p>\n\n\n\n<p>\u2013 Vi hoppas att v\u00e5r forskning ska g\u00f6ra skillnad.
